A critical task in the succession planning process of any organization is identifying candidates. Traditionally, candidates have been identified based on past performance. While this seems logical, it is problematic in practice.
Past performance always measures success in a lower-level position. What is needed in succession planning is a system to identify potential for success in a future higher-level position. The best predictive model I have found is the Leadership Pipeline Model by Charan, Drotter, and Noel.
The Leadership Pipeline provides a model that describes the skills, time applications, and values required to succeed at different levels in the organization. While most leadership models and theories describe characteristics of leaders in general, the Leadership Pipeline describes specific criteria for success in transitioning from one level to the next.
The Leadership Pipeline Model helps us to see the importance of identifying candidates for positions throughout the entire organization. The pipeline must be continuously filled with leaders who have been identified for development for the next higher level. A pipeline clog at one level will clearly harm leadership development and succession throughout the entire organization. What is needed is a carefully monitored system for developing in-house talent from front-line supervisors to CEOs.
At GE and Citicorp, two companies using the Leadership Pipeline Model, leadership passages from one level to the next are seen as “turns” in the leadership pipeline. These turns (or passages) provide significant developmental experiences. If these turns are skipped the individual may not be prepared for higher-level leadership positions. The focus for development should be the lack of critical skills and values for the next higher level, not past performance.
I am often asked “Is it better to recruit from outside the organization or to develop leaders from within?” The safe, but rather uninsightful answer is, “It depends.”
Recruiting from outside the organization makes sense when a major change in corporate culture or direction is needed. But, I would caution about the over-dependence on outside recruiting of leaders. Desperate attempts to recruit leaders from outside the organization suggest an inadequate leadership pipeline.
Recruiting leaders from the outside of the organization can be very expensive. As we all know, there is a talent shortage in the marketplace. This can lead to paying high premiums (or even outright price wars) for promising talent.
The Leadership Pipeline Model offers a common language (terminology) and specific criteria for what to look for in leaders at the next higher level. The Model provides a description of the skills, time applications, and values required of leaders at each successive level. This criteria is critical not only for identifying candidates but also for their subsequent development.
The key to identifying candidates for higher levels of responsibility is to predict their potential to succeed in attaining and using the skills, time applications, and values of the next higher level. Past performance is often a poor predictor of future success. Remember that the skills, time applications, and values of each successive level of leadership are dramatically different.
The challenge in succession planning and identifying candidates is making sure people are assigned to a level that is appropriate for them. The challenge is complicated by the fact that people change (hopefully for the better) over time. An appropriate position for someone today may not be appropriate three years from now.

Inspirational writing is a part and parcel of the art of writing. Inspiration is indeed needed for writing. Without any inspiration, it is quite difficult to get ideas and thoughts to write. This is more so for articles or written matter that is more dependent on imagination, than facts. So follow these tips to get some hints on the secret of inspirational writing!
Whenever you feel stressed out or blocked while writing, it is most important to perhaps go for a short break or have a change of scenery. This helps a lot as the mind feels diverted, and refreshed, to start afresh on your writing, and thus produce inspirations for your writing! If you have the habit of typing your first drafts, it is better to hand write them for a change. Feel the difference once the ink of the pen melts into the paper while you let your creativity flow! Inspiration abounds here.
If you feel too stressed or tired of writing, flip through magazines and books. This is because the colors and ideas found in the magazines provide inspiration to spark your attitude. The colors blue and green greatly reduce your stress levels by thirty percent or more, and thus provide scope for inspirational writing. Aromatherapy is great for providing inspirations to you. To do this, you have to add strong scents to the room with lightly scented candles or perhaps take a stroll down to a store that is heavily scented. Or else, find an orange or strawberry, and smell it. The smell is certain to bring about a change in your mood and trigger inspiration in you. All this is possible because smells have always been known to awaken the creativity in you and also trigger memories of stories from the past. These old stories can provide the base for your new stories!
For real life inspiration, you may also try seeing or renting an inspirational movie during your relaxation time. Take a notebook along too if required to record the inspirational phrases in the movie. You can then later pen down thoughts related to these inspirational phrases. Reading poetry is also known to help spark creativity in you. The rhymes and wordings kindle memories and inspiration for the author in you. Reading books too help in this way. It’s hard to believe, but just looking at bold and bright colors for a few minutes too provides the necessary inspiration for you to write! This is because these colors change your mood, and thus makes you more relaxed to think up something to write upon. Change your vibration energy by doing something to switch yourself into high gear. Try taking a shower, going for a walk or turning on the music and dancing naked for a while! All these movements are sure to give you some inspiration to think of and to write about.
Talking with friends about the topic you are writing about also brings out some inspiration in you as it helps in fleshing out ideas and creativity in you. You could perhaps record your conversation, with their permission, and then play it back later to check the nuances that you may have missed. If you have no close friends near you, you could always write an email to your friend, wherever he is, to tell him /her what exactly you intend to accomplish. And that you are stuck and need some inspiration for moving on in your writing. You are sure to get an answer for the email, to help you in your writing. If you have the financial capacity, you could always get a virtual assistant to do the typing for you so that you are free to draw inspiration from the surroundings to continue your writing. You could perhaps fax your writing, or dictate the matter into the computer and then send the voice file for transcription.
God always provides us with inspiration in whatever we do. So to rekindle this inspiration, it is quite beneficial to go to the church for the noon service and whisper a prayer or two. You are sure to feel your energy reconnected with the universe to help you replenish whatever it is that might be missing. Keeping the thought of being grateful for whatever it is that you have, and not for what you are missing, gives you inspiration too. This is because you learn to appreciate what you have, and don’t feel dejected. Dejection tends to lead to depression, and depression, means no completion of your writing! Laugh, and the world laughs, it is often said. And how true it is. Some authentic, raw laughter really frees the psyche, to start the inspiration and creativity wheel moving!
If you are used to writing in a quiet place, make a change and go to a noisy place, like McDonald’s to write. This is because once the place is noisy, you tend to need more concentration and inspiration to go on with the writing process. On the contrary, going for a long, quiet and leisurely drive while listening to your favorite CD too helps to provide inspiration. Sing out of tune, for the sake of relaxing, and see how much inspired you can get! Use your creativity, and your inspiration, to produce a piece of writing that is very much interesting and beneficial for all to read!

The global business landscape has changed dramatically in the last couple of years thanks to growth of outsourcing. Outsourcing has gained strength as a management strategy for sustaining global growth as well competitive advantage to overcome the challenges of ever growing business complexities. So whether it’s a Fortune 100 transnationals or even a small enterprise, everyone is looking at outsourcing as a key growth engine thanks to the increased levels of process specialization and sophistication. Domain specialization and not just economies of scale are key to the success of any outsourcing relationship. Outsourcing has been recognized to save companies and not just costs.

Evolving Outsourcing Relationships

Organisations now regard outsourcing as a key initiative for overall growth and not just as mere cost saving exercise. Hence organizations are increasingly seeking best-in-class outsourcing specialists and not just large best of breed outsourcing service providers. This is especially true in the IT & engineering verticals as organizations even outsource new product development tasks to specialized offshore vendors. Research intensive, customer focused outsourcing relationships now have to include the following to remain competitive:

• Innovation Update. Quarterly, bi-annual, or annual innovation reviews (also known as innovation boards) focus typically on state of the market, industry trends and relevant information, technology updates, solution demonstrations, site visits, etc. Leverage other industry peer groups to understand what is happening in your industry, the outsourcing industry, and other sectors.

• Benchmarking. Clients should always activate their benchmarking clauses and focus on best practice as comparators of innovation—not just cost comparisons. Benchmark both functional excellence and outsourced environments.

• Stakeholder Satisfaction Surveys. Perform monthly, quarterly, and annual customer satisfaction surveys. They should be “360 degrees”—covering multiple dimensions and all internal and external stakeholders.

• Deliver on Partnering Promise. Hold regular collaborative planning sessions. Where people are briefed on the strategic and business objectives. Service providers need to come up with implantable strategies on how best they can meet their clients’ business challenges. This makes the outsourcing vendors to think and act above simple tactical delivery.

• Value sharing framework. A transparent value-from-outsourcing sharing mechanism on a case-by-case basis should be harnessed to pay for business services delivered. Inclusion of regular mutual rewards for both your organization and that of the service provider boosts people motivation at all levels.

• Service Excellence. All SLAs must be tied to process excellence or customer delight will not happen. Project milestones, “go-live” events, and pilots are tangible means of tracking process maturity & excellence. Other measures include customer satisfaction, productivity, Six Sigma (defects), work elimination, etc.

• Outsourcing Management. The internal governance team should have a transformation or innovation owner, sufficient staff & budget to help drive innovation and must hold the provider accountable for innovation. Reassure and demonstrate to the provider that the relationship is long-term; otherwise they will be inclined to disinvest in innovation and the relationship. Your organization must retain process management expertise at a level at which you can clearly articulate future state requirements, evaluate proposals brought forward by the service provider, and work with your organization to get the business case for change.

• Executive Visibility / Support. Senior executives from the service provider side must have high visibility and access. This includes steering committees, reciprocal headquarter visits, joint speaking engagements, regularly scheduled calls, quarterly and annual briefings.

• Behaviour/Communication/Culture. Be prepared to invest in and encourage business process transformations that are aligned to business goals – rather early in any outsourcing relationship. Transformation requires a partnership mindset, not a transactional orientation. Innovation is often not brought to bear because clients do not ask for it, define what they mean by it, and motivate the provider to deliver it, or put restrictions around it. Clients rarely help the provider to understand what is important to them.

Consultative BPO

Outsourcing has now scaled the maturity milestone globally and hence is increasingly consultative in nature rather than being mere business vendors. Outsourcing relationships now proactively meet business challenges as specialist BPO vendors invest to stay ahead of the learning curve.

Outsourcing is often regarded as a change catalyst and hence clients are increasing using outsourcing initiatives in their growth strategies/ employee career planning initiatives. Joint client-service provider partnering is key to this new consultative approach where both invest in transformations and not just fund reactive process management.

Organizing Your Home

As we move through the house, we’re going to hit the master bedroom next. I want this room to be a haven and an escape for you. You won’t see your room as that if you don’t like it and the decorations you have in it. Remember: small steps!
1. Walk in to your bedroom as you walked in to the family room and look at it critically. Is it cluttered? What’s the first thing that you notice? Do whatever that is first. If it’s making the bed, do it. If it’s putting dirty clothes in a basket, do that. Whatever it is, get it done.
2. Does your bedroom fall under the Law of Flat Surfaces? If so, start by clearing off the dresser(s) and headboard. If you have papers there, look through them, pitch what needs to be pitched, and file away (as you did in the study) what needs to be filed. Once you can see the tops of the dressers and headboard, run over them quickly with your duster.
3. If you have lots of things on your dresser tops and top of the headboard, the next challenge is to de-clutter. You’ve already done the paper-aspect of this—now look critically at the other things you have. Do you have too many jewelry boxes? What about baskets that are supposed to organize things? Now is the time to determine what you absolutely love and wear all the time and what you hardly look at and almost never wear. Pull out the things you’re not crazy about and get rid of them. Give them away, throw them away, or sell them online. It doesn’t matter—as long as what’s left is what you truly love. If you have too many “organizing baskets,” now is the time to realize that more things to hold your clutter isn’t “organizing”—organizing is paring down what you have and then keeping it orderly. Go through your baskets and determine which perfume bottles are your favourites and which ones you just don’t use anymore. There’s no glory in keeping 35 scents on your dresser if all they do is collect dust and make things look messy.
4. Let’s move on to the floor. Can you walk freely in your room? If not, use the laundry-basket method and pick up the things on your floor. Deposit the items in their correct location and run the vacuum. No moving the bed or dressers—just sweep where you can easily walk.
5. Look at your windows—are they grimy? What about the window ledges? Grab your rag and window cleaner and give them a quick once-over. You’ll be amazed at how much dust you pick up and how clean your ledges will look after that!

Coping With The Loss Of A Pet

I run an online pet memorial web site and as you can imagine I come into contact with many people who have lost a much loved pet or animal companion.
Looking through the memorial web sites that pet owners create when a beloved pet passes away has shown my that there are a number of ways that people come to cope with the loss of a pet.
Some people seem to be unsure or even embarrassed about the depth of grief and loss that they feel when a close pet dies. In the back of their minds they may think that others would think “It was just a pet”, “only an animal” and be surprised at how the death affects them.
But the truth of the matter is that we form a very special bond with our pets, they become part of the family and we love and take care of them for many years.
Many people confide in their pets (if my dog could talk I’d be in big trouble.), pets help to take us out of ourselves when things are not going so good in other areas of your lives and they have unconditional love to give us. All of this goes to form a special bond that when broken by the death of our pet, goes to make a substantial loss.
Possibly those who think “it’s just a pet” have never really formed that special human /animal bond, and this brings to mind the beautiful quote by Anatole France.
“Until one has loved an animal, a part of one’s soul remains unawakened.”
It is totally okay to grieve for a lost pet and it is also necessary if you had that special bond with your pet.
Many people find that writing down their feeling helps enormously.
A simple heartfelt verse or poem is a very good way to contact the grief that you feel. Writing down your favourite memories, or an expression of the relationship that you had with your pet will go to help with the grieving process.
Others may want to mark the passing of a pet in other ways with a headstone or other physical memorial.
More and more people are creating online memorials and a lot of the people who do say that it actually helps them to focus on their feelings and memories as well as giving friends and family a chance to better understand the relationship that they had with their pet.
It is well accepted that in order to truly come through a period of loss and grief, one must be able to face every aspect of the loss. Focusing your attention on your pet’s life and what they meant to you will help in that process.
We sometimes have to cry the grief out to allow the joy of our good memories to shine through.
If you are coming to terms with the loss of a pet or animal companion and if you are finding it difficult, try focusing your attention on your pet, try writing a short poem, try writing down exactly what your pet meant to you. Yes the tears will come, but if you continue to look at those memories and feelings soon the tears will go and you will be left with the good memories. But more importantly you will be able to enjoy those memories once the grief has gone.

Real Spirituality

My fiancee’ and I frequent a restaurant in L.A. called Real Food Daily. The concept behind the name is that their food — which is unprocessed, abundantly nutritious, and lovingly prepared — is more authentic, more "real," than most other food. This claim is at once silly and wise. Silly because philosophers have argued about the true nature of "reality" for centuries. Wise because it’s an admissible philosophy that the closer something is to its source, the more "real" it is.
This principle has universal applications. Original paintings are deemed more "real" than prints. Linguistically inventive people are deemed more "real" than those who repeat one-liners from TV. A head of lettuce is more "real" than a hot dog. My interest here is to compare organized spirituality to improvised spirituality. Is either one more real?
Needless to say, comparing these two entities is trickier (and more controversial) than comparing paintings and prints. Every moment of every day, a gentle battle occurs between those that attend religious ceremonies and those that just "believe in something."
How many people do you know that just "believe in something"? I’ve met far too many to keep count (and I myself belong, for the most part, to this group). They’re a raw and ragtag bunch that’s curious enough for exploration but too impatient for formalities. Which begs the question: do formalities enhance "real spirituality" or detract from it?
Let’s cast aside our existential leanings (if any) and assume that there is in fact — for lack of a more evocative term — a spirit world. If this is the case, then all of us are intrinsically connected to it, which means that accessing the spirit world (via prayer, visualization, intuition, etc.) requires no special passkeys. No torahs or rosary beads. No church walls or bemas. By this standard, we can kneel before garden hoses and find God in the pages of a phone directory.
Many of those that just "believe in something" like the sound of this. They tend to scoff in the face of organized religion. For them, all formally religious chants, prayers, rituals, and clothing are empty ornaments standing between the plain flesh of humanity and the sparkling blue rivers of eternity. I steer clear of such thinking.
To my mind, such formalities do not detract from real spirituality. Nor do they enhance it. Whereas the concept behind Real Food Daily is both silly and wise, the concept of Real Spirituality is just plain silly. All spirituality — be it improvised, half-assed, or out of focus — is authentic. Assuming, of course, that there is a spirit world.
Consider the realm of the spirit as a house with many doors. Christianity, Judaism, Buddhism, and Islamism are widely practiced, so perhaps they enter through the front door. Modes like Scientology and Wicca are less conventional, so perhaps they enter through the side. And as for those of us that just "believe in something," we may lack a formal name, and we may enter through the back, but I’ve no doubt that we reach the same place.
